  • STABILITY RETURNSWhile it is clear that there is now sustained demand, much of it in the more traditional disciplines such as Accountancy & Finance, IT and Sales & Marketing its not in every function, in every region. Our clients are making strategic hires into roles that will offer long term benefits for the organisation be they permanent or short term.

The qualities of the most valued candidates are consistent though, with capability, culture fit and specific relevance to the job at the top of many shortlists. The keys to attracting those high potential candidates still lies with finding them, engaging with them and making sure that they see the right opportunities at the right time.

Nick Deligiannis Managing Director, Hays Australia & New Zealand

    THANK YOU

A list of all contributors who kindly gave their permission to be named as participants can be found on our website.

Employers are cautiously optimistic about the year ahead. Last year, only 27% saw the outlook for the economy as strengthening. In comparison, this year 40% say they see a more positive outlook on the horizon.

When asked about the 12 months ahead, an encouraging 68% of employers expected their levels of business activity to increase. And 55% had already seen an increase in business activity over the 12 months prior to the survey.

Of the total employer group, 8% had no plans to increase salaries in the 12 months after the survey and 11% had not awarded any increases in the preceding 12 months. Continuing to look at theses two time periods, 57% of employers plan salary increases of less than 3% (49% had awarded such increases in 2012); 32% increases of 3% to 6% (33% in 2012) and 2% increases of 6% to 10% (5% in 2012). Only 1% of employers planned salary increases of more than 10% compared to 2% in 2012.

When asked about permanent headcount over the next 12 months, 37% of those surveyed expected headcount to increase, 51% for staff levels to stay the same and 12% for numbers to decrease. Reecting on the past 12 months, 35% of employers had increased permanent headcount, 42% kept it on hold and 23% decreased numbers.

Of those employers planning to hire, 83% say the roles will be full-time (down from 85% in 2012), 20% plan more part-time staff (18% in 2012), 14% more casual staff (15% in 2012) and 17% will increase their use of temporary/contracting staff (unchanged).

By sector, permanent headcount is expected to grow most within Engineering and Project Management with 60% and 49% respectively of employers predicting growth in these areas. Hiring intentions in Accountancy & Finance are consistent with the prior year at 26% planning to increase hiring. A large 80% of employers plan to keep Marketing headcount unchanged but of those employers surveyed none were planning to decrease headcount.

Sales professionals are in demand but mostly for hunter roles that will increase the revenues of the organisation while demand for Account Management talent has declined. Resources & Mining employers remain focused on retention, a continuing trend from 2012.

The largest area of skills shortage appears to be junior to mid management talent in both Operations and Accountancy & Finance. The next highest areas of skills shortage were for Junior to Mid Management talent for Engineering, Technical roles, Sales & Marketing and IT roles.

As an indicator of the need to increase exibility in the workforce weve seen a 25% increase in the number of respondents expecting to utilize temporary and contract staff on an ongoing basis. In terms of skills shortages, more than 63% of those surveyed said that the effectiveness of their operations would be impacted by not nding the right skills for their business. Interestingly, career path and development was identied as being critical to attracting the best candidates by 41% of respondents, yet in contrast only 10% say their organization is perceived as offering those opportunities by the market. Similarly, in order to cope with skills shortages, 61% of employers would consider sponsoring candidates from overseas compared to 59% in 2012.

    ACCOUNTANCY & FINANCE

AUSTRALIABuoyant industries for accountancy and finance hiring in 2013 include the online retail, energy, oil & gas, property, distribution and the Fast Moving Consumer Goods (FMCG) sectors. Candidates working within these areas have been in strong demand and were usually able to command higher salaries this year. We have seen an increased demand for candidates in the operational risk and audit areas as well as technology and finance. Candidates with strong financial modelling and IT skills were highly sought by employers who looked to them to help drive improved corporate governance and business efficiencies within their organisations.

At the accounting support level, there was a high volume of candidates in the market targeting the more transactional accounting roles and this demand kept salaries fairly flat. For specific roles such as credit control and payroll the opposite was true. The high demand for candidates from employers gave these candidates the leverage they needed to command higher salaries particularly those with specific systems experience.

Overall, the accounting profession continues to be a candidate short and job rich market, making it a challenge for clients to recruit. Those with smooth and efficient recruitment processes and a willingness to remain competitive on salary are securing the top talent. CA firms with a strong work-life balance and who are prepared to offer flexible working arrangements are also ahead of the pack.

There is still ongoing demand for tax and insolvency professionals in larger firms while smaller firms are seeking professionals with experience in self-managed super funds. We expect these areas of skill to continue to be in demand. Audit professionals are also in growing demand.

In terms of hiring trends we saw a significant increase in the number of employers demanding like for like industry and technical expertise rather than looking at the strengths and transferable experience of each individual candidate and the value they could bring. When times are uncertain, employers will add steps to their recruitment process to provide reassurance for their hiring decisions. Candidates need to be prepared for an extended selection process.

For employers, moving fast and offering more flexible selection criteria will increase the likelihood of securing a quality candidate. We are seeing signs of the candidate market tightening, which means candidates will become harder to find so the savvy employer will need to be prepared to look outside their own sector to secure quality staff.

Numerous large blue chip and listed employers underwent restructures in 2012 that resulted in senior finance high performers moving up the hierarchy into more senior management roles. This created a void at the newly qualified through to four or five years post qualification experience (PQE) level, in turn increasing salaries for roles at senior accountant and manager levels.

The reverse was true at the Senior Manager level and above where the high supply of candidates resulted in a stabilisation of salaries with many candidates even willing to take a pay cut for a good career opportunity. This trend could create professionals hungry for career advancement as soon as business conditions within their organisation improve.

In the public sector there continues to be high demand for qualified accountants with specialised skill sets as government departments seek to further improve processes and create efficiencies. We are seeing a big increase in the need for Financial Analysts and Financial Modellers to monitor spending and create more robust financial models for future use. There is also a looming shortage of CA/CPA qualified Financial Accountants and Management Accountants in the public sector as private sector organisations are offering more rewarding options and career advancement.

NEW ZEALANDThe market for accountancy and finance professionals remains robust in New Zealand. Business confidence improved during the year across all main centres, and the lift in business activity and revenues led to greater hiring activity for finance teams, putting upward pressure on salaries.

Earlier in the year, employers in Auckland and Wellington were containing headcount and restructuring to drive greater efficiencies thus increasing the demand for temporary workers. This demand across

accounting functions, particularly at the support level, continued into the year.

Many operations based in Christchurch re-located corporate services functions away from the city creating greater candidate demand in other cities. Many accountancy and finance professionals from Christchurch opted to relocate or gain overseas experience.

As the year progressed, the permanent candidate market strengthened across a number of skill sets including the demand for Financial Analysts with experience in business performance, financial modelling and business case appraisals. Financial Accountants with specific industry experience, especially FMCG and support services, were also in demand along with Payroll Managers and specialists at all levels. Those with end-to-end experience and specific software experience were in a particularly strong position to demand higher salaries.

Accounts Payable and Accounts Receivables workers with ERP experience, high data entry speeds and accuracy continue to be in demand. Quality graduate-level Assistant Accountants with a stable work history and studying for their professional qualifications are also sought, and BAS and Audit specialists have been in short supply. Newly qualified accountants leaving the country to gain overseas experience also left gaps in the professional practice and commercial sectors. Chartered accountancy firms are likely to increase their training capability and review their attraction strategies to cope with skills shortages.

KEY TRENDEMPLOYERS ARE FOCUSED ON FINDING EMPLOYEES WITH LIKE FOR LIKE TECHNICAL AND INDUSTRY EXPERIENCE RATHER THAN AN INDIVIDUALS STRENGTHS AND TRANSFERABLE SKILLS
